CPOs at the Centre of Change

Leadership emerged as the defining theme at Criticaleye's recent Chief People Officer (CPO) Forum, where CPOs, other senior executives and Non-executive Directors (NED) came together to discuss how organisations can drive performance while navigating transformation and change. Discussions explored what Boards and CEOs need most from today's CPOs, alongside the challenges of balancing immediate commercial priorities with long-term organisational success.

Polling conducted during the Forum highlighted the tensions many organisations are currently facing. When asked about the biggest challenge within their organisation, 41 percent of attendees pointed to the balance between cost efficiency and workforce investment, while 38 percent identified the tension between delivering performance and building a sustainable business.

These findings reflect a broader challenge for CPOs and leadership teams. Leaders are under pressure to deliver short-term gains through greater efficiency and productivity, while simultaneously investing in the talent, culture and leadership capabilities that will underpin long-term performance. The challenge is finding the right balance between immediate business priorities and sustainable future growth.

The theme of how CPOs should be balancing long- and short-term was reflected throughout the Forum, including discussions on how leaders can deliver change without burning through the people who ultimately drive it.

The conversation also turned to the capability of the HR function itself. As organisations seek to unlock value from AI, data and technology, many people leaders acknowledged the need to evolve their own functions.

Almost half of attendees (47 percent) cited capability gaps in areas such as data, AI and analytics as the primary factor preventing HR from becoming a truly high-performing function, while 32 percent pointed to challenges around prioritisation and resourcing.

These insights aligned closely with discussions on what separates high-performing HR functions from those still operating primarily in support mode. Attendees explored the structural shifts, skills and leadership behaviours required to ensure HR remains agile, commercially relevant and capable of supporting enterprise-wide transformation.

However, perhaps the strongest message from the Forum came from a live audience word cloud. When attendees were asked to identify the biggest people priority facing organisations today, one word stood above all others: leadership.

Whether discussing productivity, transformation, workforce engagement or capability building, leadership remains the common thread connecting business success. As change accelerates; organisations increasingly need leaders who can provide clarity, build alignment and create the conditions for people to thrive.

For CPOs, this highlights the growing importance of their role. Increasingly, they are being asked not only to lead the people agenda, but to help shape business strategy, guide transformation and strengthen organisational performance.

As the expectations placed on CPOs continue to expand, so too does the need for support, challenge and access to the right perspectives. Watch this video to listen to HR leaders across the Criticaleye Community discuss the traits of a high-performing CPO.
